cc doanh nghip din ra ngy cng khc lit. Mun ng vng v pht trin trn
th trng th i hi cc doanh nghip phi to cho mnh nhng li th mnh
ring to li th cnh tranh v khng nh v th ca mnh trn th trng.
Nhng thay i trong th gii kinh doanh chng minh rng li th duy nht v
lu di nht l con ngi.
Trong thi gian thc tp ti Cng ty c phn Dt may 29/3, thng qua vic
tm hiu v hot ng cng nh nhng chnh sch ca Cng ty, em nhn thy
rng hin ti Cng ty ang rt ch trng trong vic thu ht cng nh duy tr mt
lc lng lao ng c cht lng cao. Xut pht t nhn thc ny, em chn
ti: O LNG S HI LNG CA CNG NHN CNG TY C
PHN DT MAY 29/3 vi mong mun a ra c mt s kin nh gi v
mc hi lng ca cng nhn Cng ty, t gip nng cao hiu qu trong hot
ng qun tr nhn s ca Cng ty.

L do chn ti
Trong mi trng kinh doanh ngy cng khc lit, mi doanh nghip u
c gng pht huy v duy tr li th cnh tranh thnh cng trn th trng. Li

din cho ngun lc lu di v c o to ra li th cnh tranh ca Cng ty trong
nhiu ngnh kinh doanh hin i. Do vy li th duy nht v lu di l con ngi.
Mi mt thay i trong iu kin mi trng kinh doanh lm tng thm p lc
cho cc Cng ty phi thay i, ch ng sng to vi cng ngh mi, sn phm
mi, dch v mi nhm p ng yu cu ngy cng cao ca khch hng. ng
thi t chc cn phi thu ht, o to v duy tr lc lng nhn vin vi cht
lng cao nht. Cng ty c phn Dt may 29/3 l mt doanh nghip sn xut v
xut khu c uy tn vi sn phm khn bng v hng may mc. Cng ty hin c
khong gn 2500 nhn vin. Vi i ng nhn vin c o to bi bn cng
vi ch lng v cc khon phc li y em li doanh thu ln gip
Cng ty tr thnh mt doanh nghip xut khu c uy tn. Hin ti Cng ty ang
rt ch trng n ngun nhn lc ca mnh v l nhn t to ra li th cnh

1.2 S tha mn ca nhn vin

Nhn t hng u c la chn bi nhn vin 1946 l cng nhn ng

Giai on t 1976-1978:
Ngy 29/3/1976 nhn k nim mt nm ngy gii phng Nng UBND
tnh QNN (c) k quyt nh thnh lp T hp dt khn bng 29/3. y l
giai on u tin trong vic o to tay ngh cng nhn v hng dn lm quen
vi my mc. Tng s vn ban u l 200 lng vng, tng s cng nhn l 58
ngi. Sn phm ch yu trong giai on ny l khn mt phc v cho th trng

Ngy 28/11/1978 UBND tnh chnh thc k quyt nh chuyn T hp


dt khn bng 29/3 thnh X nghip cng t hp doanh 29/3.
Giai on t 1979-1984:
Trong giai on ny x nghip c nhng bc i n nh, thc hin a

Ngy 29/3/1984 UBND tnh lc by gi quyt nh chuyn x nghip

Giai on t 1985-1988:

Giai on t 1993 cho n nay:

Ngy 1/4/2007, Cng ty Dt may 29/3 chnh thc chuyn tn thnh Cng ty c
phn Dt may 29/3 v i vo hot ng vi b my lnh o mi.

b, thit k sn phm theo ng yu cu ca khch hng v xut nng cao, i
mi, thanh l thit b.
Phng kinh doanh xut nhp khu:
Chu trch nhim tm kim th trng, bn hng tiu th hng ha.
Thc hin cc nghip v xut nhp khu hng ha.
Phng qun tr i sng:
Chm lo i sng cn b cng nhn vin trong Cng ty, t chc cc hot

Chu trch nhim qun l, iu hnh, gim st mi hot ng sn xut ti
x nghip m bo s lng, cht lng sn phm theo yu cu k thut/ hoc
yu cu ca khch hng.
2.1.2.2 u v nhc im

C cu ny to iu kin cho Tng Gim c c thi gian lm nhng
cng vic quan trng khc. Cc phng ban khc ch chuyn mn ha cng vic
ca phng mnh. iu ny gip cng vic ca tng phng ban hon thnh tt.

Tuy nhin, c cu ny s lm nh mt i s lin kt gia cc phng ban
trong Cng ty. ng thi c cu t chc ny i hi phi c nhiu nh qun l,
lm tng lao ng gin tip, tng chi ph qun l ca Cng ty.

chc qun l v thc hin ca Cng ty. iu ny hon ton ph hp vi c im

lng sn phm v tin giao hng.Trong nhiu nm qua th trng xut khu
ca Cng ty tng bc c m rng, cng c v pht trin c bit l cc th

Sau khi Vit Nam gia nhp WTO, Cng ty c cc n hng may mc
xut khu n nh cho cc nm 2008 v nm 2009. Hin nay Cng ty k hp
ng xut khu trc tip vi nhiu khch hng ln ca M. Nhn chung th
trng xut khu ca Cng ty c nhiu c hi tng trng trong thi gian ti.
Thch thc:
Ngnh cng nghip ph tr ca ngnh Dt may Vit Nam hin nay trn
70% phi nhp t nc ngoi, do cc nguyn liu, ph liu sn xut trong nc
cha p ng c nhu cu
Qu trnh hi nhp ngnh Dt may vo th trng M cn gp nhiu ro
cn thch thc, c bit l nguy c b kin bn ph gi lun lun tim n.
2.1.4 M t ngun lc hin c:
2.1.4.1 Nhn lc:
Hin ti, Cng ty c khong 2500 cn b cng nhn vin. Trong gn
100 ngi tt nghip i hc, trn 80 ngi tt nghip cao ng, trung cp k
thut, qun l v trn 500 cng nhn k thut lnh ngh c tay ngh t bc 4 tr
ln.
Mi cn b cng nhn vin Cng ty u c nng lc thc hin tt cc
cng vic c giao v u nhn thc, thu hiu cng vic, trch nhim quyn
hn, chnh sch, mc tiu ca Cng ty.
2.1.4.2 C s vt cht:
Cng ty c h thng vn phng lm vic, nh xng v dy chuyn sn
xut ng b, khp kn vi gn 3000 my mc, thit b khc nhau. H thng nh
xng, thit b ny c khng ngng ci tin hon thin v thay th theo hng
hin i ha bng cc thit b in t iu khin bng chng trnh hoc cc thit
b chuyn dng khc.
Hin ti Cng ty c 6 x nghip trc thuc gm:

2.1.4.3 Mi trng lm vic:
Mi trng lm vic c xc nh ph hp theo cc yu cu v an ton
v v sinh sn phm, iu kin lm vic v sc khe cn b cng nhn vin.
Hng nm, Cng ty thc hin nh gi iu kin mi trng lm vic theo cc
iu khon qui nh ti B lut lao ng ban hnh ngy 23/03/1994, c sa i
b sung mt s iu ngy 02/04/2002.
2.1.5 c im tnh hnh ti chnh ca Cng ty
Nhn vo Bng 2.1.5.1: Bng cn i k ton, ta thy:
Gi tr hng tn kho chim t trng tng i ln, nm 2006 gim so vi
nm 2005 l 47,188,938,717 ng hay l gim 46.24%. Nm 2007 tng so vi
2006 l 13,189,692,601 ng hay l tng 24.06%. iu ny cho thy nm 2006
Cng ty ch trng y mnh hot ng bn hng, dn n hng tn kho thp
nht trong 3 nm. Mt khc gi tr hng tn kho nm 2005 chim 43.8% trong
tng ti sn, nm 2006 chim 21.72% v nm 2007 chim 29.76%. iu ny cho
thy tnh khng hiu qu ca Cng ty trong chnh sch Marketing dn n hng
tn kho lun mc cao.
V khon phi thu: nm 2006 tng 18,131,561,011 ng tng ng tng
66.51% so vi nm 2005, nhng sang nm 2007 gim 16,413,089,813 ng
hay gim 36.16%. iu ny cho thy nm 2007, Cng ty ch trng n cng
tc thu hi n. Tuy nhin khon phi thu vn chim t trng ln trong tng gi tr
ti sn, cho thy Cng ty b chim dng vn kh ln, cng tc thu hi qun l
cng n cha cht ch.

Ti sn c nh nm 2006 tng 10,349,586,023 ng hay l tng 12.57%
so vi 2005 nhng sang nm 2007 li gim 9,533,094,834 ng hay gim
10.28% so vi nm 2006 cho thy nm 2006 Cng ty u t nhiu cho vic
mua sm my mc, trang thit b phc v cho sn xut.
Chi ph xy dng c bn d dang tng u qua 3 nm trong nm 2007
tng 9,423,771,975 ng hay l tng 47.31% so vi 2006. iu ny cho thy
Cng ty ang u t vo xy dng c s h tng phc v cho vic sn xut.
T nhng phn tch trn cho thy c tnh hp l khi u t vn cho
hot ng kinh doanh ca doanh nghip l mt doanh nghip hot ng trong
lnh vc sn xut kinh doanh nn ti sn c nh v u t di hn chim t trng
ln trong tng ti sn ca Cng ty. Vic phn b vn nh trn lm cho hiu qu
s dng vn ca doanh nghip tng cao hn.
Vic nh gi khi qut tnh hnh phn b ngun vn, gip chng ta c ci
nhn r nt hn v tnh hnh ti chnh ca Cng ty. C th Cng ty dng
nhng ngun vn no ti tr cho ti sn thy c mc t ch ca Cng
ty, s bin ng ca tng loi ngun vn ra sao v nh hng nh th no n
tnh hnh ti chnh ca Cng ty.
Nhn vo bng phn tch ta thy tng ngun vn tng 19,605,056,589 hay
tng 8.42% vo nm 2006 so vi nm 2005 nhng li gim vo nm 2007. ng
thi n phi tr nm 2006 tng 46,089,295,547 ng hay tng 24.1% so vi nm
2005. Nhng sang nm 2007 li gim 54,512,789,763 ng hay l gim 22.97%

2.1.6.1 Nh cung cp:
Trong ngnh Dt may th nguyn liu ng mt vai tr quan trng v c
nh hng quyt nh ti cht lng sn phm v hiu qu sn xut. Nguyn liu
chnh c s dng l bng x, x si tng hp, len, ay, t tmtrong quan
trng nht l bng x v x si tng hp. Hin ti Vit Nam mi sn xut c
cc loi x dt chnh l bng v t tm. Tuy nhin, so vi tim nng pht trin
ca ngnh Dt may th sn xut nguyn liu vn cn mc khim tn, nguyn
liu ch yu c nhp t nc ngoi. iu ny khin cho cc doanh nghip Dt
ph thuc rt ln vo th trng nc ngoi, dn n hiu qu kinh doanh khng
cao. Nh cung cp si chnh cho Cng ty l Cng ty Dt Ha Th, Cng ty Dt
Ph Bi
2.1.6.2 Th trng tiu th:
Th trng tiu th chnh ca Cng ty l Hoa K, EU, Nht BnCng ty

thy t trng ny ngy cng c gia tng qua cc nm, t 91.00% trong tng
doanh thu hng xut khu nm 2005 ln 96.09% nm 2006 v t 96.90% nm
2007. Trong Hoa K l th trng xut khu ch yu, hin ti chim 92.98%
trong tng s doanh thu hng may mc xut khu sang cc nc. Nguyn nhn l
do trong thi gian gn y, Cng ty k c nhng hp ng xut khu hng
may mc kh ln vi khch hng ti Hoa K, iu ny lm cho t trng hng
may mc xut khu sang Hoa K chim mt t l kh cao. Tuy nhin bn cnh
chng ta cng c th thy rng t trng xut khu hng Dt may ca Cng ty

sang cc th trng khc b gim dn. Hin ti Nht ch chim 3.92% tng s
doanh thu xut khu hng Dt may, cn cc th trng nh i Loan v EU
khng cn na. iu ny cha ng nhng nguy c tim n cho Cng ty v phi
i ph vi nhng v kin bn ph gi th trng ny.
V sn phm khn bng th tr trng xut khu chnh ca Cng ty l EU,
Hoa K. Trong nhng nm gn y th Cng ty ang n lc tm kim nhng th
trng mi tm ra nhng c hi kinh doanh mi cho Cng ty. iu ny c
th hin qua t trng doanh thu xut khu sn phm khn bng cc th trng
khc trong tng doanh thu xut khu sn phm khn bng ang c xu hng tng
dn, t 0.00% nm 2005 tng ln 0.11% nm 2006 v ln 0.74% nm 2007.
Nhn chung, trong nhng nm qua, nh c chnh sch i ngoi m ca
ca Nh nc cng vi s i mi cng ngh, my mc thit b m cht lng
sn phm ca Cng ty ngy cng c nng cao. T th trng tiu th ca
Cng ty cng khng ngng c m rng trong nc cng nh xut khu ra
nc ngoi. Tuy sn phm ca Cng ty ngy cng c ch ng v c ngi

K thu tin bnh qun tng t 24.93 ngy nm 2005 ln 40.97 ngy nm
2006 v gim xung li 35.13 ngy nm 2007. Nhn chung chnh sch thu hi n
lng lo. Sang nm 2007 do sc p v vic thanh ton n cho cc ch n v tnh
trng dy da khng thanh ton ca khch hng nn chnh sch tn dng ca
Cng ty c xu hng tht cht dn. Nh khon phi thu chuyn ha nhanh ,
k thu tin bnh qun c xu hng rt ngn li.
Qua kt qu phn tch ta thy k thu tin bnh qun kh cao. Cng ty nn
rt ngn ch s ny gp phn lm tng li nhun, tng vng quay ca vn.

Nh ni trn, nm 2006 Cng ty cn mt ngun vn ln xy dng
c s h tng v trang b my mc sn xut m ngun vn c c ch yu l t
vay ngn hn nn n ngn hn tng t bin trong nm nay (tng 47.48% so vi

cc ch n l rt ln. Sang nm 2007 thng s ny gim xung cn 3.99 chng t
Cng ty c xu hng gim mc vay n v tng ti tr ti chnh bng ngun vn
t c.

82%, nm 2006 l 94% v nm 2007 l 80%. iu ny cho thy trn 80% ti sn

ti tr bng ngun vn ch s hu. Do vy ri ro ti chnh cho cc ch n l rt
cao.
Qua phn tch c th nh gi nh sau:
Cng ty s dng vn vo hot ng kinh doanh cha t hiu qu kh
quan, vng quay tn kho cn chm, k thu tin qu diMt khc do vn Cng
ty c ti tr ch yu bng vn vay nn trong qu trnh hot ng, Cng ty lun
b p lc v li vay. Do ci thin i hi Cng ty phi ch trng tm kim
nhiu khch hng hn, tng cng y mnh sn xut nhm tng doanh thu. iu

Ta thy li nhun gp bin gim mnh t 13.20% nm 2005 xung 2.19%
vo nm 2006. Nguyn nhn l do li nhun gp gim 16,251,080,618 ng
tng ng gim 69.65%. Trong khi doanh thu tng 146,840,068,648 ng tc
l tng 83.06% so vi nm 2005. iu ny chng t gi vn hng bn tng
mc qu cao, vi tc tng 106.28% cho thy Cng ty khng hiu qu trong
vic ct gim chi ph cng nh s dng nguyn vt liu v lao ng cha hp l.
Cng vi li nhun gp bin gim th li nhun rng bin cng gim t
0.08% nm 2005 xung 0.03% nm 2006. iu ny l do chi ph bn hng v chi
ph qun l doanh nghip nm 2006 tng trn 80% so vi nm 2005.
Nhng sang nm 2007 c li nhun rng bin v li nhun gp bin tng
mnh tr li (trong li nhun gp bin tng mc 9.22%, li nhun rng bin
tng mc 0.76%) chng t Cng ty c nhng n lc trong vic ct gim chi
ph sn xut, nng cao hiu qu hot ng bn hng v qun l doanh nghip.
Da vo bng phn tch ta thy chi ph bn hng gim 11.69%, chi ph qun l
doanh nghip gim 40.49%. Chnh v vy li nhun gp cng nh li nhun rng
kh ln.
Tc ca vng quay tng ti sn tng dn t 0.76 vng nm 2005 ln
1.28 vng nm 2006 v 1.69 vng nm 2007. iu ny cho thy tnh hiu qu
ca Cng ty trong vic s dng tng ti sn to ra doanh thu.
Nhn vo bng phn tch ta thy ROA nm 2006 gim nh nhng sau
li tng vo nm 2007 cho thy kh nng sinh li trn mt ng ti sn tng ln.
Chng t vic s dng ti sn ca Cng ty ang tt ln. Mt khc ROE tng dn
t 0.34% nm 2005 ln 0.72% nm 2006 v 6.43% nm 2007. ROE tng nh cho
thy hiu qu trong vic m rng hot ng sn xut kinh doanh ca Cng ty.
2.2 Thc trng ngun nhn lc ti Cng ty
Do Cng ty hot ng trong lnh vc sn xut nn lc lng lao ng lm
vic trong cc x nghip l ch yu. Mi x nghip c iu hnh bi mt ngi
c Tng Gim c y quyn gi l Gim c x nghip v di quyn l cc
cng nhn. Vi lc lng lao ng nh hin nay, Cng ty ang to iu kin xy

Cng ty c phn Dt may 29/3 l mt doanh nghip c quy m ln ti khu
vc Min Trung thu ht c mt khi lng ln lao ng. Tng s lao ng
nm 2006 l 2557 ngi, tng 5.27% so vi nm 2005. Tuy nhin s lng lao
ng gim nh vo nm 2007 cn 2492 ngi. iu ny th hin tnh bin
ng ca lc lng cng nhn ngnh Dt may nc ta ni chung v lc lng
cng nhn ca Cng ty ni ring.
Nhn chung lao ng trc tip chim t l ln trong tng s lao ng,
khong 92%. S lng lao ng trc tip nm 2006 l 2360 ngi, tng 129
ngi so vi nm 2005. Tuy nhin n nm 2007 s lng lao ng ny cn li
2310 ngi, gim 15% so vi nm 2006. Bn cnh , chng ta cng c th thy
rng lc lng lao ng chnh ca Cng ty l n. Hin nay c khong 2082
ngi chim 83.6% trong tng s lao ng. ng thi trnh lao ng ch yu
l lao ng ph thng, chim trn 92%...iu ny hon ton ph hp vi lnh
vc m Cng ty ang hot ng l sn xut hng Dt may.
Qua bng s liu trn chng ta c th thy Cng ty ang ch trng nhiu
n cht lng lao ng. S lng lao ng c trnh i hc tng dn qua cc
nm t 81 lao ng nm 2005 ln 98 lao ng nm 2007. iu ny cn c th
hin qua s tng dn bc th qua cc nm ca cng nhn c hai ngnh Dt v
May. T 2.6/6 nm 2005 ln 2.9/6 nm 2006 v ln 3/6 nm 2007 i vi ngnh
may, cn ngnh dt th t 4/6 nm 2005 ln 4.2/6 nm 2006 v t 4.3/6 nm
2007. Cht lng lao ng cao s l mt li th ln cho Cng ty c th cnh

Trong phn phi ngun lc ca Cng ty c s chnh lch v tui trung


bnh gia hai ngnh Dt v May. Do ngnh Dt l ngnh truyn thng lu nm
nn tui trung bnh cao, t 36 n 39 tui, cn ngnh May c tui trung
bnh thp hn, t 21 n 26 tui. y l yu t thun li ca Cng ty bi v bn
cnh mt lc lng lao ng c kinh nghim trong ngnh Dt th Cng ty c s
nng n, nhy bn trong trong cng vic ca gii tr trong ngnh May lm y
mnh hng pht trin ca Cng ty.
Nhn chung lc lng lao ng ca Cng ty ang tng c cht lng ln

2.2.2 Cng tc chiu m v la chn ti Cng ty:
Trong thi gian qua, cng tc tuyn m v la chn nhn vin ca Cng
ty lun c quan tm hng u. Cng ty lun xc nh r nhu cu ngun nhn
lc cn m h cn nhm i ph vi nhng thay i khc nghit ca mi trng
kinh doanh. Vic tuyn dng nhn vin ca Cng ty din ra rt cng bng, khng
c thin v hay phn bit i x vi cc ng vin. V vy cng tc tuyn m ca

Phng Tng hp trc tip thu nhn h s v kim tra h s. H s xin vic
phi m bo y cc chng t theo yu cu (n xin vic, l lch, hon cnh,
cc vn bng chng ch o to, phiu khm sc khe).

Nhm 1: i vi cng nhn, k thut sn xut: Phng Tng hp s gi
phiu kim tra tay ngh cho ngi lao ng thng bo a im, thi gian v
cc yu cu khc cho cc ng vin.
Trng hp tuyn dng b sung lao ng s lng nh (di 50 lao
ng), phng Tng hp phi hp cng vi cc trng b phn c yu cu b
sung lao ng, t trng sn xut tin hnh kim tra tay ngh v trng cc b
phn nh gi kt qu ti ch trn phiu kim tra. Vic kim tra tay ngh c th
kim tra thc t trn dy chuyn ang sn xut hoc trn bi thi kim tra do
trng b phn cp.
Trng hp tuyn dng lao ng c s lng lao ng ln (trn 50 lao
ng) phng Tng hp phi hp cng vi phng k thut may v cc trng b
phn c yu cu b sung lao ng tin hnh t chc thi kim tra tay ngh. Vic
st hch tay ngh s c th hin trn bi thi tay ngh. thi do phng k thut
may v trng b phn lin quan chu trch nhim nh gi.

Qua s quy trnh o to ca Cng ty, ta thy c rng vn o to
ang c Cng ty rt quan tm. Cng ty khng nhng o to ngun nhn lc
ti bn trong m cn ch trng n vn o to t bn ngoi. Hin nay, Cng
ty m c nhiu lp o to v thu cc chuyn gia nc ngoi v o to
nng cao tay ngh v qun l cht lng sn phm tng bc nng cao tay
ngh cho nhn vin ca Cng ty.
C hi thng tin, pht trin:
to c hi pht trin cho nhn vin, hng nm Cng ty u t chc
cuc thi nng bc ngh cho cng nhn trong cc x nghip da vo chnh sch
quy nh cng nh iu kin ca Cng ty.
2.2.4 Cng tc nh gi nhn vin v th lao
Trong nhng nm qua, cng tc nh gi nhn vin c Cng ty thc
hin nghim tc, cng bng qua xem xt mc hon thnh cc nhim v
(mc sn lng c giao) ca mi cng nhn. Vic nh gi ny do b phn lao
ng tin lng mi x nghip trc tip thc hin vi tng ngi. Sau cc
bn nh gi ny s c trnh ln cho phng Tng hp.
Ngoi vic tr lng theo sn phm, Cng ty cn c khon ph cp c
hi v ch n gia ca cho cng nhn.

Ch ny c Cng ty p dng rng ri i vi lao ng trc tip sn
xut trong iu kin qu trnh lao ng mang tnh cht c lp tng i, c th
nh mc, kim tra v nghim thu sn phm mt cch c th v ring bit. Tin
lng ca ngi lao ng c hng trong k (thng) c tnh theo cng thc:

Ngi lao ng c tr lng trc tip, y v ng hn vo ngy th
15 sau ngy cui thng. Trong trng hp c bit th Cng ty c th tr chm
nhng chm khng qu 10 ngy v ngi lao ng c tm ng trc t nht
30% tin lng ca thng .
Khi nhn lng, tng ngi lao ng c bit r chi tit v ngy gi
cng, cc khon lng, thu nhp khc v cc khon khu tr mi k tr lng
thng qua bng lng chi tit c dn cng khai hoc phiu lng ca tng
ngi lao ng trc khi k nhn.
Khng p dng vic tr lng ca ngi lao ng nh mt hnh thc k
lut, cc khon khu tr lng theo lut lao ng quy nh khng vt qu 30%
tin lng hng thng.

Nu lm thm gi, ngi lao ng c tr lng ca cng vic ang lm


nh sau:
Vo ngy thng, t nht bng 150%.
Vo ngy ngh hng tun, t nht bng 200%.
Vo ngy l, ngy ngh c hng lng, t nht bng 300%.
Lm vic vo ca m (ca 3), c tr thm t nht 30% lng so
vi ca lm vic ban ngy.
Mt nm lm vic ti Cng ty, ngi lao ng c ngh hng nguyn
lng 14 ngy (ngi lm cng vic nng nhc), 12 ngy (ngi lm cng vic
trong iu kin bnh thng).
Mi ngi lao ng c ngh l, tt 9 ngy/nm, hng nguyn lng
(the lut lao ng).
Nhn xt:
Chnh sch tr lng theo sn phm ca Cng ty s khuyn khch ngi
lao ng tham gia tch cc trong sn xut, nng cao trnh vn ha, ci tin
phng php lm vicTuy nhin, chnh sch ny s d lm cho ngi lao ng
ch quan tm n s lng m t ch n cht lng. Nu h khng c thi
v thc lm vic tt th s dn n vic lng ph nguyn vt liu, s dng my
mc thit b qu cng sut.
2.2.4.3 Tnh hnh tin thng ti Cng ty:
Nhm nh gi tinh thn lm vic, thi ua lao ng sn xut trong tt c
cn b cng nhn vin Cng ty, cc phng, ban, b phn, t sn xut tin hnh
bnh bu thi ua c nhn hng thng theo cc tiu chun nh: s lng sn phm,
tun th ni quy lm vic, mi quan h vi ng nghip v cp trn.
Loi A: c thng 100.000 ng
Loi B: c thng 70.000 ng
Loi C: c thng 50.000 ng
Bn cnh nhng kin, tng hay ng gp xy dng Cng ty cng
c Cng ty quan tm, lng nghe v tng thng thch hp. Ngoi ra, Cng ty
cn c ch thng cho nhng t thc hin cng vic tt trong thng. V vo

cui nm, ng vin cn b cng nhn vin, Cng ty cn c ch thng

2.2.4.4 Chnh sch phc li x hi

Trch: Bo him x hi: 20% trong doanh nghip tr 15%, ngi lao
ng tr 5% lng c bn
Bo him y t: 3% trong doanh nghip tr 2%, ngi lao ng tr 1%

Kinh ph cng on: doanh nghip s trch 2% trn lng thc t cho hot
ng cng on
Tm li l doanh nghip trch 19% v ngi lao ng trch 6% trn lng
c bn. 19% ny c cng ty tnh vo chi ph kinh doanh.
Cng ty c bit nghim tc thc hin ch bo him v vy cng nhn
trong cng ty u c hng cc ch bo him x hi nh: tr cp m au
bnh tt, tr cp tai nn lao ng, tr cp thai sn, tr cp t tut, tr cp thi
vic, tr cp hu tr, bo him y t bao gm: vin ph, chi ph phu thutv
cc chi ph y t khc. Ngoi ra cng nhn cn c tr lng cho nhng khong
thi gian khng lm vic nh vo nhng ngy ngh l, ngh php thng nin hay
v chuyn ring ca bn thn.
2.2.5 Chnh sch gi lm vic
Cng ty thc hin chnh sch v gi lm vic tun theo quy nh ca lut
lao ng nhm m bo cho ngi lao ng c thi gian ngh ngi, phc hi sc
khe.
Mi tun 6 ngy: T th 2 n th 7.
Mi ngy 8 gi: 7 gi 30 n 17 gi 00.
Gi ngh tra: 11 gi 30 n 13 gi 00.
i vi lao ng lm vic theo ca:
Ca 1: 06 gi n 14 gi 00.
Gi ngh gia ca: T 11 gi 30 n 12 gi 00.
Ca 2: 14 gi 00 n 22 gi 00.

Sau 4 gi 30 pht lm vic phi c thi gian ngng vic t nht 30 pht
ngi lao ng ngh ngi/n ca.
S ngy ngh hng nm c tng thm theo thm nin: Nu ngi lao
ng gn b lin tc ti cng ty 5 nm th c cng thm mt ngy.
Ngi lao ng cng c ngh v vic ring c hng nguyn lng:
Bn thn ngi lao ng kt hn, ngh 3 ngy
Con ngi lao ng kt hn, ngh 1 ngy

Ngoi ra ngi lao ng cn c ngh cc ch thai sn, m au, chm
sc con m, tai nn
Ngi lao ng c cp mt th nhn s, c dn nh. Th nhn s phi
eo khi ra, vo cng v trong sut thi gian lm vic ti Cng ty. ng thi mi
cng nhn ti cc x nghip, xng sn xut c mt th t bm gi lc vo v
lc ra khi ni lm vic.
Nhn xt:
Chnh sch v gi lm vic ca Cng ty nh vy gip cho nhn vin c
thi gian ngh ngi v phc hi sc khe tip tc cng vic ca ngy hm sau.
Vi s lng nhn vin kh ln, cng tc qun l ca Cng ty s rt kh khn,
vic qun l theo kiu cp th nhn s s gip cho vic qun l nhn vin c
d dng v cht ch hn.

Cng ty lun khuyn khch tt c ngi lao ng ng gp , phn hi

hp.

Cng ty gn hp th gp ti nh n ca v ni thch hp ti khu vc
sn xut. Qua ngi lao ng c th ng gp kin, phn hi bng cch vit
ra giy v b vo hp th. i din Cng on Cng ty c trch nhim c 15
ngy m hp th mt ln tip nhn cc n th gp phn hi cho Ban Gim
c Cng ty xem xt gii quyt.
Ban Gim c Cng ty cng c th cng vi i din t chc Cng on
trc tip m hp th gp tip nhn cc n, th gp ca ngi lao ng
nhm gii quyt kp thi.
Thng qua cp iu hnh trc tip (cp t sn xut, cng tc):
Ngi lao ng trc tip gp cp iu hnh trc tip (t trng sn xut
cng tc) hoc t trng Cng on d a ra kin gp hoc trnh by. T
trng c trch nhim tip thu, tr li hoc tng hp, phn hi kp thi ln cp
iu hnh trc tip cao hn ca mnh gii quyt.
Thng qua cp phng, ban, x nghip...(cp iu hnh trc thuc Cng ty):
Ngi lao ng c php gp trc tip Ban iu hnh cp phng ban, x
nghip trc thuc Cng ty hoc i din t chc Cng on b phn a ra
kin gp hoc trnh by. Ban iu hnh cp trc thuc Cng ty c trch
nhim tip thu, tr li hoc tng hp, phn hi trc tip cho Ban Gim c Cng
ty tip thu v a ra hng gii quyt.
Thng qua t chc Cng on hoc Ban thanh tra nhn dn:
Ngi lao ng trc tip gp t chc Cng on hoc Ban thanh tra nhn
dn Cng ty a ra kin ng gp, trnh by. Qua cng on hoc Ban
thanh tra nhn dn c trch nhim tr li hoc tng hp, phn hi trc tip cho
Ban Gim c Cng ty tip thu v a ra hng gii quyt. Ngi lao ng c
th trc tip gp phng Tng hp (ni theo di v cc chnh sch lin quan n
quyn li ca ngi lao ng) phn nh v c tr li (nu s vic c lin
quan).

2.2.8 An ton v v sinh lao ng
Trc khi ngi lao ng chnh thc i vo lm vic, cng ty lun t chc
hun luyn, hng dn, thng bo cho ngi lao ng v nhng quy nh, bin
php lm vic an ton, nhng kh nng tai nn lao ng cn phng, bit cch
thot him khi c s c nguy him xy ra
Cng ty lun trang b cc phng tin bo v c nhn nhm trnh cc yu
t nguy him, c hi; phng tin che chn cc b phn d gy nguy him ca
my, thit b; phng tin k thut, y t v trang b bo h lao ng thch hp

bo an ton, sc khe i vi ngi lao ng v cng ng x hi.
2.2.9 Tnh hnh thc t v lao ng trc tip
Thc t trong cc nm qua cho thy Cng ty v ang c nhng bc
pht trin khng ngng, mt phn l nh vo vic s dng ngun nhn lc hp
l, b nhim ng vi kh nng, nng lc ca ngi lao ng. Bn cnh , vic

3.2.2 Phng php phn tch


Da trn 14 yu t c a ra, tin hnh phn tch bng phn mm SPSS
da trn nhng bn cu hi thu thp c. Qua vic kim nh Cronbachs Alpha
gip kim tra tin cy ca bn cu hi, kim nh h s tng quan xc nh
mi quan h gia cc bin. Trn c s ny s tin hnh phn tch hi quy xc
nh mc quan trng ca cc thnh phn nh hng n s hi lng ca cng
nhn Cng ty c phn Dt may 29/3.
3.2.2.1 Cng c s dng
S dng bn cu hi xc nh nhng yu t ng vin cng nhn Cng
ty c phn Dt may 29/3. Bn cu hi bao gm 57 cu, din t 14 thnh phn

sn xut sn phm ng thi cng ty cn xem xt n mc lng ca cng ty
khc to ra c mt mc lng c tnh cnh tranh cao nhm em n s bo

cho cng nhn. Ngoi vic trang b, cng ty cn tin hnh tr tin ph cp c
hi cho nhn vin. Khon tin ny c th l rt t nhng n th hin mt s quan
tm ca cng ty i vi nhn vin, lo lng cho sc khe v s an ton ca cng
nhn. Chnh nhng hnh ng thit thc ny to c lng tin cng nhn,
to c mi quan h tt p gia cng nhn v cng ty.

cnh tranh gia Cng ty vi cc doanh nghip khc ng thi l cha kha
nng cao nng sut lm vic v gip cng nhn gn b lu di vi Cng ty.

Phc li x hi bao gm hai phn chnh: phc li theo lut php quy nh
v phc li do cc Cng ty t nguyn p dng mt phn nhm kch thch ng
vin nhn vin lm vic v mt phn nhm duy tr v li cun nhn ti v lm
vic cho Cng ty. Phc li x hi l mt trong nhng li ch ca cng nhn m
Cng ty lun cao ch trng. S liu iu tra cho bit a s cng nhn bit n
cc thng tin ny thng qua vic Cng ty ph bin cho thy Cng ty rt ch
trng n phc li x hi. Ngoi bo him x hi theo quy nh Nh nc, Cng
ty cn mua bo him y t cho nhn vin nhm trang tri cc khon vin ph nu
khng may b au m. y ch l hai hnh thc ca phc li x hi nhng li l
hai hnh thc ct yu tc ng n ngi lao ng. Ngy nay nhiu Cng ty

Mt im nhn trong cc hot ng phc li x hi Cng ty l chng trnh
khm sc khe nh k. Do cng nhn tip xc hng ngy vi my mc v cc
loi vt liu c nhiu bi bn nn cc cuc kim tra sc khe nh k c th gip
cng nhn bit c tnh trng sc khe bn thn a ra cc quyt nh hp l
v tc thi nhm bo m an ton, sc khe. Sc khe ca cng nhn l yu t
rt quan trng nh hng trc tip n nng sut lm vic do n c th nh
hng n hot ng sn xut ca Cng ty. Hiu c iu Cng ty ch
trng n phc li x hi, xem phc li l yu t to nn s hi lng cho nhn
vin.

ty c phn Dt may 29/3 l thu nhp, cng nhn ng gp c nhn, iu kin
lm vic, k lut lm vic v phc li x hi. Trn c s ny v nhng suy ngh
ca cng nhn thng qua vic la chn cc kin tr li, cng ty cn lng nghe
y nhm a ra cc chnh sch v gii php mi nhm nng cao s hi lng
ca cng nhn v to iu kin cho cng nhn gn b lu di vi cng ty. S gn
b ny s em n li ch cho c hai bn l cng ty v cng nhn v vy mi
quan h tng h cn c m bo trong c hin ti ln tng lai.
3.4 Kt lun v kin ngh
3.4.1 Kt lun
Thng qua vic thu thp d liu bng bn cu hi v x l bng phn
mm SPSS, kt qu cho thy s hi lng ca cng nhn Cng ty c phn Dt
may 29/3 da trn 5 yu t xp theo th t quan trng: thu nhp, cng nhn ng
gp c nhn, iu kin lm vic, k lut lm vic v chnh sch phc li x hi.
Mi yu t u c s hi lng khc nhau nhng lun c trn 75% ng vi
nhng yu t . Chnh iu ny khng nh cng nhn hi lng vi cc chnh
sch hin ti ca Cng ty. Nhng mong mun ca Cng ty v nhn vin l nng
cao hn na s tha mn. Bi v s tha mn ca cng nhn s gip nng cao

3.4.2 Kin ngh
Th nht l cng ty cn iu chnh tin lng ph hp vi cng sc m
ngi lao ng b ra da trn vic xem xt n tnh cnh tranh ca mc lng
hin ti trn th trng, xem xt n mc bng chung ca nn kinh t hin ti.
Th hai l cc tiu ch bnh xt lm vic tt cn c iu chnh nhm
nng cao, nh gi ng kh nng ng gp ca cng nhn: thm vo tiu ch
tham gia phong tro x hi khi bnh bu cng nhn tiu biu.
Th ba l cc iu kin lm vic cn c m bo v ci thin hn na
nhm to iu kin thun li nht cho cng nhn hon thnh cng vic: tng
cng bin php thng gi, tng cng chiu sng, thc hin cc bin php k
thut gim ting nti cc v tr khng t tiu chun v sinh theo quy nh
ca ngnh. Cc v tr cha t tiu chun ny c xc nh r trong bn kt
qu o kim tra mi trng lao ng ti cng ty do Trung tm Y t d phng
thnh ph Nng thc hin.
Th t cc khon phc li x hi cn c cng ty ch trng v xem n l
yu t to nn s cnh tranh nhm li ko cng nhn gn b lu di vi cng ty.
Mt trong nhng hnh thc phc li ph bin m Cng ty nn p dng nng
cao hn na s hi lng ca cng nhn l thng c phn cho nhng cng
nhn c bnh bu l cng nhn lm vic tt trong thng.
Th nm l cc ni quy lm vic tuy cht ch nhng cng phi m bo
s thun li, thoi mi cho ngi lao ng: tc ng vo nhn thc ca cng
nhn, gii thch cho h hiu rng vic vi phm cho d l li vi phm nh trong
ni quy lao ng chng hn nh i lm tr, sao nhng trong cng viccng s
nh hng rt ln n tnh hnh sn xut ca ca cng ty. Bn cnh , cn xem
xt phn b ngi gim st cho ph hp vi tng b phn v vi tng i
tng thch hp, trnh gy cng thng v kh chu cho ngi lao ng.

Cng ty c phn Dt may 29/3 l mt doanh nghip sn xut v xut khu
hng dt may. Chnh v vy lc lng lao ng ca Cng ty ch yu l cng
nhn lm vic trong cc x nghip ca Cng ty. Nhn thc c vai tr quan
trng ca cng nhn trong s tn ti cng nh s pht trin ca mnh, hin ti
Cng ty ang thc hin nhng chnh sch nhn s tt nht nhm em li s hi
lng cho nhn vin.
Qua qu trnh thc tp ti Cng ty, em tin hnh o lng s hi lng
ca cng nhn v cc chnh sch ca Cng ty. Sau qu trnh thu nhp v x l d
liu bng phn mm SPSS th cho thy s hi lng ca cng nhn da trn nm
yu t theo th t u tin l: thu nhp, cng nhn ng gp c nhn, iu kin
lm vic, k lut lm vic v chnh sch phc li x hi. Bn cnh em hiu
hn v cc mong mun ca cng nhn, nhng iu m cng nhn bn tm v
Cng ty. H lun mong mun cng hin ht mnh cho Cng ty, cho s pht trin
v thnh cng ca Cng ty. Nhn chung phn ln cng nhn u hi lng v cc
chnh sch ca Cng ty dnh cho cng nhn. Bn cnh Cng ty cn iu chnh
mt vi chnh sch cho ph hp vi tnh hnh hin nay nng cao s hi lng
cho cng nhn.
Hn ch v hng pht trin ca ti
ti ch thc hin o lng s hi lng ca cng nhn m cha m rng
ra ton th cn b cng nhn vin ca Cng ty.
Do hn ch v thi gian nghin cu, kin thc v kinh nghim thc t nn:
Nhng nhn xt, nh gi cn mang tnh ch quan.

hi lng. y l c s nhng nghin cu tip theo c th tin
