This case describes a meeting with software engineer Suzanne


Chalmers and Thomas Chan, the vice-president of software engineering at
Advanced Photonics Inc. Chalmers arranges the meeting to indicate her
intention to leave API. Chan tries to keep her by offering better conditions
and, eventually, more money and share options. But Chan knows that
Chalmers is already a millionaire from her share options and the
appreciation of API’s share price. The case highlights the difficulty in
motivating people to stay and the relative importance of financial rewards
compared to other sources of motivation

Main Problem

• Some employees cannot handle the long hours and stressful deadlines
• Employees have too much money, most are millionaires
• With financial independence they have little reason to remain with API
• Start-ups offer better stock options with increases of five or ten times their
initial value
• Start-up companies are more of a challenge
• The job at API was getting a bit routine
• Incentives to stay didn’t work because she wanted to join a start-up

Objectives

The objective of this study is to develop the student understanding of the


nature of how money and other financial rewards affect our needs and
emotions. The students should be able to analyze the importance of
performance-based rewards and identify strategies to enrich jobs.

Threats

The threat of a union caused concern to the officers of the company.


This particular experience convinced the top officers that ratings may
represent a serious hazard to satisfactory relationship with
employees. Even the chief executive finds that performance appraisal
is a dangerous source of friction and its hazards outweigh its values
so It should be discontinued altogether.
Recommendation

Thomas Chan should immediately establish effective feedback and


performance based rewards for his employees. Setting performance
objectives and giving effective feedback will increase employee motivation
and abilities. Objectives and feedback will encourage employees to actively
learn new competencies, to be more productive and unlearn anything they
are doing incorrectly.
